Most business owners say culture matters. Fewer have the steps in place to make sure it shows up in how the business runs.
We see this gap often.
The values are on the website. But they don’t show up in how people are hired, managed or supported. Over time, that gap can lead to confusion, frustration and people leaving.
Culture isn’t what you say. It’s what you do, consistently.
Here’s how to close the gap.
1. Define what your values look like in practice
“We value collaboration” sounds good. But what does it mean on a normal working day? Which behaviours support it and which work against it?
Make it specific. For example:
We give feedback early and respectfully
We check in with the team before making decisions that affect them
Now your team knows what’s expected.
2. Hire and onboard with your values in mind
Your values should shape your interview questions, onboarding conversations and early expectations.
Focus on behaviours, not “fit”. Ask candidates how they’ve handled real situations. For example: “Tell me about a time you had to give a colleague difficult feedback.”
This shows you how someone works, without screening people out for being different from the current team.
3. Lead by example
Your team takes their cues from you. If you say you value transparency but avoid hard conversations, people notice.
Consistency builds trust. Inconsistency wears it down.
4. Build your values into performance
Use your values to guide how performance is recognised, measured and developed. Recognise the behaviours you say matter. When behaviour doesn’t match, address it early.
5. Check in regularly
Culture isn’t something you set once. It changes as your team grows.
Ask your team:
Where do you see our values in action?
Where are we falling short?
It doesn’t need to be perfect. It needs regular attention.
